Work Motivation of Military Conscription Officers in Trang Province: A Qualitative Study Based on Herzberg’s Two-Factor Theory

Abstract

This study aimed to (1) examine the work motivation of military conscription officers in Trang Province, and (2) propose guidelines to enhance their motivation in performing official duties. This research employed a qualitative approach. Data were collected through in-depth interviews and focus group discussions with 30 key informants. The primary research instrument was a semi-structured interview guide. The data were analyzed using content analysis.


          The findings reveal that the work motivation of military conscription officers is influenced by both motivator and hygiene factors. Key motivators include job achievement, recognition, career advancement, responsibility, and job characteristics. Significant hygiene factors consist of administrative policies, supervisory practices, interpersonal relationships, and compensation, while the physical work environment has a comparatively limited impact. The study further proposes an integrated three-dimensional approach to enhancing work motivation, encompassing psychological motivation, organizational structure and management systems, and interpersonal relationships and work environment. These findings provide a practical framework for human resource management and policy development in local public sector organizations.
