A Conceptual Framework of Cultural Intelligence, Expatriate Leadership, and Perceived Organizational Support Influencing Managerial Adaptability and Team Effectiveness

The expansion of international business and global managerial mobility has increased the importance of effective management across culturally diverse organizational environments. This issue is particularly relevant to Chinese executives working in Thailand, who may encounter differences in cultural values, communication patterns, leadership expectations, and workplace practices. This academic article aims to develop a Systems Theory-based conceptual framework explaining how Cultural Intelligence, Expatriate Leadership, and Perceived Organizational Support influence Team Effectiveness through Managerial Adaptability. A conceptual development approach was employed through the review and synthesis of relevant theoretical and empirical literature in cross-cultural management, leadership, organizational behavior, adaptive performance, and team effectiveness. The synthesis resulted in an integrated input–process–output framework in which Cultural Intelligence, Expatriate Leadership, and Perceived Organizational Support represent input factors, Managerial Adaptability represents the process, and Team Effectiveness represents the output. Seven conceptual propositions are developed to explain the relationships among these constructs. The framework proposes that the three input factors are positively associated with both Managerial Adaptability and Team Effectiveness, while Managerial Adaptability serves as the central process mechanism linking managerial capabilities and organizational support with team-level outcomes. The framework contributes to cross-cultural management literature by integrating constructs that have often been examined separately into a unified systems-based explanation of expatriate managerial effectiveness in multicultural organizational settings. It also provides a theoretical foundation for future empirical validation and offers practical implications for organizations seeking to strengthen cultural intelligence, expatriate leadership, organizational support, and managerial adaptability to enhance the effectiveness of multicultural teams in international business environments.
