Antecedents Influencing Organizational Commitment of Academic Staff at Rajabhat Universities in Bangkok

Abstract

This study aimed to examine the direct, indirect, and total effects of leadership, human resource management, and innovation management on organizational commitment among academic personnel at Rajabhat Universities in Bangkok through job satisfaction, and to develop a structural model (LHIJ-C Model) of these antecedents. The sample consisted of 300 academic personnel from five Rajabhat Universities in Bangkok. This sample size was consistent with the recommended criteria for structural equation modeling involving 15 observed variables. The research instrument demonstrated reliability coefficients from a pilot test (n = 50) ranging from 0.842 to 0.951. Data were analyzed using confirmatory factor analysis (CFA) and structural equation modeling (SEM) with AMOS. The modified measurement model (χ² = 178.377, df = 66, χ²/df = 2.702, RMSEA = 0.075) and the structural model (χ² = 191.185, df = 70, χ²/df = 2.731, RMSEA = 0.076) met the model fit criteria (GFI, NFI, IFI, CFI > 0.90). The results supported all seven hypotheses. LES, HRM, and INM had positive direct effects on JOS (β = .241, .497, .294; R² = .49) and exerted both direct and indirect effects through JOS on ORC (total effects = .400, .389, .406). Meanwhile, JOS had a direct effect on ORC (β = .200; R² = .63) and served as a partial mediator rather than a full mediator. This study proposes the LHIJ-C Model, which addresses contextual, integrative, and mechanism-related gaps in the literature, together with managerial recommendations linked to the effect size of each factor.
