Job Satisfaction and Organizational Commitment among Outsourced Employees in a Private Airline

Abstract

Background and Aims: This study aimed to examine (1) the relationships between demographic factors and job satisfaction, (2) the relationships between demographic factors and organizational commitment, and (3) the influence of job satisfaction on organizational commitment among outsourced aircraft mechanics in the aircraft maintenance operations of a private airline.

Methodology: The quantitative research utilized a sample (census) of 172 outsourced employees. Data were primarily analyzed using ANOVA and Multiple Regression Analysis at a significance level of 0.05.

Results: The findings revealed that educational level was the only demographic factor that significantly influenced job satisfaction. 2) Gender, age, education level, and work experience significantly influenced organizational commitment. 3) Among job satisfaction dimensions, compensation emerged as the strongest predictor of organizational commitment 34.70% (R2 =0.347) of the variance in organizational commitment. Compensation was the most significant predictor ( β = 0.496, p = 0.000), followed by advancement opportunities, whereas job characteristics, supervision, and coworker relationships showed no significant effects.

Conclusion: The results indicate that low satisfaction with compensation (M = 2.38) is significantly associated with lower continuance commitment among outsourced aircraft mechanics. This finding highlights the critical role of compensation as a structural factor shaping organizational commitment in outsourced operational workforces. It suggests potential retention risks when fundamental economic expectations are not adequately addressed.
