An Assessment of Teachers’ Work Engagement

Abstract

Background and Aims: Teachers' work engagement is a crucial factor affecting educational quality and student outcomes. However, systematic assessment of Thai teachers' work engagement remains limited, particularly in Bangkok Metropolitan Administration (BMA) schools, where teachers face increasing workloads after the COVID-19 pandemic. Moreover, existing measurement instruments developed in Western contexts and validated using Classical Test Theory (CTT) cannot decompose multiple sources of measurement error. This study aimed to 1) develop a teacher work engagement scale by applying Generalizability Theory (G-Theory), and 2) assess the level of teachers' work engagement.

Methodology: The sample consisted of 390 teachers in BMA schools, South Bangkok group (82.60% female, 65.40% bachelor's degree, 61.30% primary level, mean age 39.93 years, mean experience 11.90 years), selected through multi-stage sampling. The instrument was a 17-item scale based on Schaufeli and Bakker's (2003) framework with three components: vigor, dedication, and absorption, using a 5-point Likert scale. Content validity was verified by three experts in educational measurement, educational psychology, and educational administration. Data were analyzed using IOC, Cronbach's alpha, item discrimination, and G-coefficient analysis via EduG version 6.1 with a p × i (Person × Item) design.

Results: 1. The scale exhibited good quality with an IOC of 0.67-1.00, a discriminatory power of 0.31-0.85, and whole-test reliability of 0.94. G-Study analysis revealed person variance at 40.40%, item variance at 8.30%, and person-item interaction plus error variance at 51.30%, indicating that teachers responded differently to individual items, reflecting diverse perceptions of work engagement. D-Study found that fifteen items exhibited the optimal reliability for relative decisions (\widehat{p^{2}\delta} = 0.922) and absolute decisions (\widehat{\sigma ^{2}\Delta}  = 0.910). 2. Teachers exhibited work engagement overall at a high level (M = 4.36, SD = 0.51). Dedication showed the highest mean at the highest level (M = 4.53, SD = 0.45), followed by vigor (M = 4.29, SD = 0.54) and absorption (M = 4.28, SD = 0.54).

Conclusion: The scale has satisfactory psychometric properties suitable for the Thai context. G-Theory provides superior evidence over CTT by identifying specific error sources. BMA can adopt this instrument as part of an organizational health dashboard to monitor teacher engagement, prevent burnout, and inform evidence-based human resource policies.
