Abstract

This study investigates factors influencing employee performance within Thai jewelry manufacturing firms, examining lean management practices as an independent variable. The analysis explores the mediating roles of physical workplace environment and job characteristics in shaping performance outcomes. Employing a mixed-methods approach, the research utilizes quantitative data from 335 survey responses, supplemented by qualitative in-depth interviews with operational managers. Data analysis employs structural equation modeling guided by established theoretical frameworks.

The empirical findings demonstrate that lean management practices significantly impact both physical workplace environment and job characteristics. Job characteristics function as a critical mediating variable between lean management practices and employee performance, highlighting the strategic importance of job design in successful lean implementation. Conversely, the physical workplace environment shows no statistically significant effect on employee performance. Practical recommendations emphasize integrating lean management practices and enhancing job characteristics to boost employee efficiency. Additionally, it recommends integrating human resource development with process improvement techniques to achieve sustainable transformation. The research findings contribute a new perspective on production management and propose directions for future studies, including extension to broader industries, business sectors and relevant stakeholders.
