บทคัดย่อ
ผลการปฏิบัติงานของพนักงาน (JP) ความฉลาดทางอารมณ์ (EQ) พฤติกรรมการเป็นสมาชิกที่ดีขององค์การ (OCB) และการพัฒนาการพึ่งพาตนเอง (SRD) ในสถานประกอบการทั้งในเชิงเอกสารและเชิงประจักษณ์ และ 2) ทดสอบตัวแบบความสัมพันธ์เชิงโครงสร้างที่สุขภาวะในที่ทำงาน (WWL) มีอิทธิพลทางตรงต่อผลการปฏิบัติงานของพนักงาน (JP) และอิทธิพลทางอ้อมที่ผ่านความฉลาดทางอารมณ์ พฤติกรรมการเป็นสมาชิกที่ดีขององค์การ (OCB) ที่เป็นตัวแปรคั่นกลางทั้งนี้เป็นไปตามเงื่อนไขของ
การพัฒนาการพึ่งพาตนเองที่ใช้เป็นตัวแปรกำกับเรียกว่า moderated mediation
model การวิจัยใช้วิธีวิจัยเชิงปริมาณ เก็บข้อมูลกับพนักงานภาคเอกชนในเขตกรุงเทพมหานคร โดยส่งแบบสอบถามไปทางออนไลน์จำนวน 400 คนได้รับแบบสอบถามที่สมบูรณ์จำนวน 220 คน และวิเคราะห์ตัวแบบด้วยโปรแกรม Smart PLS 4
ผลการวิจัยพบว่า 1) ระดับสุขภาวะในที่ทำงาน (𝑥̅ = 3.32) ระดับผลการปฏิบัติงานของพนักงาน (𝑥̅ = 3.29) ระดับความฉลาดทางอารมณ์ (𝑥̅ = 3.46) ระดับพฤติกรรมการเป็นสมาชิกที่ดีขององค์การ (𝑥̅ = 3.48) และระดับการพัฒนาการพึ่งพาตนเองในสถานประกอบการ (𝑥̅ = 3.32) โดยเฉลี่ยอยู่ในระดับปานกลางถึงค่อนข้างสูง (3.29-3.48) ค่า CV ค่อนข้างสูงระหว่าง 0.29-0.34 แสดงว่าพนักงานมีความคิดเห็นในเรื่องเหล่านี้แตกต่างกันแต่อยู่ในระดับที่ยอมรับได้ 2) สุขภาวะในที่ทำงานมีอิทธิพลทางตรงต่อการปฏิบัติงานของพนักงาน พบว่าอิทธิพลรวม (total effect, TE = 0.330, t = 7.040) มีนัยสำคัญทางสถิติที่ระดับ 0.01 มีค่าปานกลาง (Cohen, 1988: 79) ค่า TE ที่มากกว่า 0.20 ถือว่ามากในระดับที่บ่งชี้ว่าอาจมีปัจจัยอื่นร่วมถ่ายทอดอิทธิพลและเมื่อแทรกตัวแปรความฉลาดทางอารมณ์และพฤติกรรมการเป็นพนักงานที่ดีขององค์การลงในตัวแบบพบว่าอิทธิพลรวมลดลง
ร้อยละ 58 คืออิทธิพลรวมจาก 0.330 เหลือเป็นอิทธิพลทางตรง 0.140 (direct effect, DE = 0.140, t = 2.560) มีนัยสำคัญที่ระดับ 0.05 แสดงว่าสุขภาวะในที่ทำงานยังคงมีอิทธิพลต่อผลการปฏิบัติงานและเป็นไปในเชิงบวกและ 3) การพัฒนาการพึ่งพาตัวเองเป็นตัวแปรกำกับที่ทำหน้าที่กำหนดเงื่อนไขของอิทธิพลทางตรงและทางอ้อมมีค่าเป็นลบ
กล่าวคือส่งผลกระทบทางลบต่ออิทธิพลทางตรงของสุขภาวะในที่ทำงานที่มีต่อผล
การปฏิบัติงานของพนักงาน (beta = -0.093, p =0.034) และส่งผลกระทบทางลบต่ออิทธิพลทางอ้อมของสุขภาวะในที่ทำงานที่มีต่อผลการปฏิบัติงานของพนักงานผ่าน
ความฉลาดทางอารมณ์ (beta = -0.118, p =0.002) แสดงว่าถ้าพนักงานมีการพัฒนาการพึ่งพาตัวเองสูงขึ้น ๆ อิทธิพลของสุขภาวะในที่ทำงานที่มีต่อผลการปฏิบัติงานของพนักงานจะลดลง แสดงให้เห็นว่าแม้ว่าการจัดการให้มีสุขภาวะที่ดีในองค์การคือ Happy 8 จะส่งผลกระทบที่ดีต่อผลการปฏิบัติงานของพนักงานแต่ก็เป็นปัจจัยภายนอก เป็นสิ่งจูงใจ สิ่งที่เกิดภายในจิตใจคือการพัฒนาการพึ่งพาตนเอง เช่นการปรับทัศนคติและทักษะ การพัฒนาทักษะการเรียนรู้ การจัดการทรัพยากรภายในการสื่อสารและวัฒนธรรมองค์การ
กลับสำคัญกว่า เพราะถ้าพนักงานพัฒนาการพึ่งพาตัวเอง (SRD) สูงอิทธิพลของสุขภาวะในที่ทำงาน (WWL) ที่มีต่อผลการปฏิบัติงานของพนักงาน (JP) ก็จะลดลง
