Abstract

The company in this case study has encountered a significant challenge with a high turnover rate among daily wage employees in the production department. This issue has resulted in the company's inability to meet production deadlines and achieve predetermined output targets. Consequently, this research aimed to examine the relationships between organization-based self-esteem, job satisfaction, and affective organizational commitment with the intention to stay among daily employees. Additionally, it examines the predictive capability of these independent variables on the intention to stay. This quantitative study employed a sample of 125 Thai daily employees in the production department of a ready-to-eat food manufacturing and distribution company in Surat Thani province. Data were collected using questionnaires and analyzed using percentage, mean, standard deviation, Pearson's correlation coefficient, and stepwise multiple regression analysis. The research findings revealed that 1) organizational-based self-esteem, job satisfaction, and affective organizational commitment were positively correlated with the intention to stay at a statistically significant level of .01 (r = .437, .545, and .419, respectively), and 2) job satisfaction and affective organizational commitment collectively predicted 36.8% of the intention to stay among daily employees, with statistical significance at the .001 level.
