อิทธิพลของความหลงใหลในงานต่อสุขภาวะในการทำงานและผลการปฏิบัติงานของพนักงานในธุรกิจโรงแรม

บทคัดย่อ

การวิจัยนี้เป็นการวิจัยเชิงปริมาณ มีวัตถุประสงค์เพื่อพัฒนาและทดสอบแบบจำลองโครงสร้างความสัมพันธ์เชิงสาเหตุของสุขภาวะในการทำงานที่ส่งผลต่อผลการปฏิบัติงานของพนักงานโรงแรม โดยเก็บข้อมูลจากกลุ่มตัวอย่าง 400 คนในกรุงเทพมหานคร ด้วยแบบสอบถาม และวิเคราะห์ข้อมูลด้วยเทคนิคโมเดลสมการโครงสร้าง (SEM) ผลการวิจัยพบว่า แบบจำลองมีความสอดคล้องกับข้อมูลเชิงประจักษ์ในระดับดี  โดยความหลงใหลในงานแบบกลมกลืนส่งผลเชิงบวกทั้งทางตรงต่อสุขภาวะในการทำงาน และทางอ้อมต่อผลการปฏิบัติงาน ขณะที่ความหลงใหลในงานแบบยึดติดมีผลเชิงลบโดยตรงต่อสุขภาวะในการทำงาน และส่งผลทางอ้อมเชิงลบต่อผลการปฏิบัติงาน โดยทั้งสองรูปแบบไม่มีอิทธิพลทางตรงต่อผลการปฏิบัติงาน นอกจากนี้ สุขภาวะในการทำงานส่งผลเชิงบวกทางตรงต่อผลการปฏิบัติงาน แบบจำลองสามารถอธิบายความแปรปรวนของสุขภาวะในการทำงานได้ร้อยละ 18.8 และผลการปฏิบัติงานได้ร้อยละ 76.8 สะท้อนถึงบทบาทสำคัญของสุขภาวะในการทำงานในฐานะตัวแปรส่งผ่าน การวิจัยนี้จึงเป็นแนวทางสำหรับการส่งเสริมแรงจูงใจภายในและการพัฒนาทรัพยากรมนุษย์ในภาคบริการได้อย่างมีประสิทธิภาพ
