สถานการณ์ท้าทายที่กระตุ้นการสร้างความรู้ของพนักงานในองค์กรขนาดใหญ่

บทคัดย่อ
การวิจัยนี้เป็นการวิจัยเชิงคุณภาพ มีวัตถุประสงค์เพื่อศึกษาสถานการณ์ที่ท้าทายต่อการทำงานที่ทำให้พนักงานต้องปรับตัวและพัฒนาตนเอง รวมทั้งระบุแนวทางในการสร้างความรู้ของพนักงานเพื่อเผชิญกับสถานการณ์นั้น กลุ่มผู้ให้ข้อมูลได้แก่ พนักงานระดับต้นและระดับกลางจากองค์กรขนาดใหญ่ที่มีสินทรัพย์มากกว่า 200 ล้านบาท จากหลายอุตสาหกรรม เก็บข้อมูลจากการสนทนากลุ่มจำนวน 28 คน โดยแบ่งออกเป็นกลุ่มละ 5-6 คน และวิเคราะห์ข้อมูลด้วยการวิเคราะห์กรอบความคิด และแปลความหมายจากคำ บริบท ความสอดคล้อง การโต้ตอบของการสนทนากลุ่ม
ผลการศึกษาพบว่า สถานการณ์ที่เป็นแรงกระตุ้นให้พนักงานสร้างความรู้คือ การเปลี่ยนแปลงสภาพแวดล้อม ซึ่งแบ่งออกเป็น 2 ประเภท ได้แก่ สถานการณ์ระดับโครงสร้าง และสถานการณ์ระดับบุคคล ซึ่งสถานการณ์ทั้งสองประเภทส่งผลให้เกิดแนวทางการสร้างความรู้แบบปฏิสัมพันธ์แบบต่อหน้า (face-to-face) ที่เป็นทั้งปฏิสัมพันธ์ส่วนร่วม และปฎิสัมพันธ์ส่วนบุคคล จากผลการศึกษาสามารถนำมาประยุกต์ในการจัดให้เกิดสภาพแวดล้อมที่เปลี่ยนแปลงและมีความท้าทาย ที่ทำให้พนักงานเกิดการสร้างความรู้เองในองค์กรได้ ทั้งนี้สถานการณ์การเปลี่ยนแปลงสภาพแวดล้อมต้องเป็นสถานการณ์ที่พนักงานสามารถรับมือได้ การเปลี่ยนแปลงสภาพแวดล้อมที่เกินรับมือไหวอาจส่งผลให้พนักงานลาออก
