Promoting Guidelines for Morale and Encouragement: Affecting the Organizational Engagement of Teachers at Rural Highland Schools in Chiang Mai Province

This research article aimed: 1) to study the level of morale enhancement and organizational commitment among teachers; 2) to examine the factors influencing teachers' organizational commitment; and 3) to develop and validate promoting guidelines for morale and encouragement: affecting the organizational engagement of teachers at the rural highland schools in Chiang Mai province. A mixed-methods research methodology was employed. The informant group consisted of 350 teachers selected through simple random sampling and 8 experts selected through purposive sampling. The instruments used included a questionnaire with reliability coefficients of 0.963 and 0.964, interviews, and group discussion records. Data were analyzed using frequency, percentage, mean, standard deviation, correlation analysis, multiple regression analysis, and content analysis.
The research findings revealed that: 1) the overall level of morale enhancement among teachers was moderate (x̄ = 3.42, S.D. = 0.49), and the level of organizational commitment among teachers was also moderate (x̄ = 3.21, S.D. = 0.70). 2) The factors influencing teachers' organizational commitment included four main factors: job characteristics and job satisfaction (X3), salary, compensation, and benefits (X2), opportunities and career advancement (X1), and interpersonal relationships (X5). The multiple correlation coefficient was 0.851, and the prediction accuracy was 72.50% with significance at the 0.05 level. The predictive equation was = -0.481 + 0.382(X3) + 0.313(X2) + 0.233(X1) + 0.190(X5). 3) Promoting guidelines for morale and encouragement affecting the organizational engagement of teachers consisted of principles, objectives, methods of operation, success indicators, and conditions for success. The review results indicated that the guidelines were appropriate and feasible.
